Here’s the truth no one talks about: your well-meaning colleague Karen, who tries hard to support DEEI and mental health, is out of her depth. The Token Trap—Why DEEI and Mental Health Support Fail Without ICC™
Let’s examine what happens when workplaces fail to address Diversity, Equity, Equality, Inclusion (DEEI), and mental health.
A familiar story I hear from my clients goes like this: They find themselves in rooms filled with well-intentioned but one-dimensional DEEI initiatives. They’re invited to mental health events or DEEI training sessions yet feel alienated from the outset. These initiatives are supposed to foster inclusivity, but how can they, when the ones leading them lack the cultural depth to connect with marginalised identities?
Here's the reality: Mental health support and DEEI efforts without Intersectional Cultural Consciousness™ (ICC™) often leave marginalised employees feeling more unseen than supported. These efforts may seem comprehensive, but their one-size-fits-all approach disregards each marginalised identity's unique cultural stressors. This neglect can perpetuate harm rather than offer the safe, supportive environment these employees desperately need.
In my sessions with clients, especially from marginalised identities, the reactions are strikingly similar. They often tell me:
"Why should I bother? I’ve seen these DEEI programs before, and nothing has changed. Leadership doesn’t engage; they delegate this to well-meaning mental health volunteers or external consultants."
